<subfield code="a">The thesis investigates the complex functioning of (nascent) entrepreneurial teams as they
engage in collective creative efforts to identify market opportunities and generate creative
(i.e., novel and useful) business ideas. Through three interconnected studies, the research
offers a comprehensive and integrative understanding of entrepreneurial team creativity by
examining teams across four interrelated dimensions: person (team members’
characteristics), press (team environment/climate), process (stages of creative process)
and product (teams’ creative output/idea). Grounded in the 4Ps of Creativity framework the
thesis integrates multiple complementary theoretical perspectives such as Schumpeter’s
theory of creative destruction, Complex Adaptive Systems (CAS) theory of teams,
ambidexterity theory, team creative synergy perspective, social influence theory on group
creativity and complexity theory- alongside key constructs including Team Entrepreneurial
Orientation (TEO), Fixed-Growth Creative Mindset, Team- Perceived Heterogeneity, Team
Climate Inventory (TCI); Creativity- Based Opportunity Recognition Process and Creative
Idea. Methodologically, the thesis employs advanced quantitative techniques such as
Partial Least Squares Structural Equation Modeling (PLS-SEM), Necessary Conditions
Analysis (NCA) and fuzzy set Qualitative Comparative Analysis (fsQCA) to uncover both
linear and configurational patterns underlying entrepreneurial team creativity.
The empirical setting consists of 88 Basque entrepreneurial teams situated within
Mondragon Team Academy (MTA), a pioneering entrepreneurship hub embedded in
Mondragon Unibertsitatea (Basque Country, Spain) that places team entrepreneurship at
the core of its learning model. Young team entrepreneurs of MTA immerse themselves in a
highly practical, team-based environment in which they collaboratively create real
companies and entrepreneurial projects. This distinctive model nurtures a setting where
shared entrepreneurial predispositions, interpersonal interactions, team climate, and the
collective creative efforts/process involved in identifying business opportunities become
central. As such MTA provides an ideal context for scientifically observing the complex
dynamics of nascent entrepreneurial teams.
Study 1 examines entrepreneurial team creativity through the product dimension of the 4Ps
of Creativity framework, conceptualizing creativity as a business idea generated by a team
of entrepreneurs. By focusing on creative outcomes, the study explores how team
members’ characteristics and collective predispositions shape creative performance,
thereby illuminating the person-product relationship within the creativity literature. Drawing
on Schumpeter’s theory of creative destruction, the study investigates whether Team
Entrepreneurial Orientation (TEO)- defined as a team’s collective predisposition to discover
new product-market opportunities- enhances teams’ ability to generate creative market
opportunities in the form of novel and high-quality business ideas. To refine this relationship,
the study incorporates Perceived Team Heterogeneity and Individual Creative Mindsets
(Growth-Creative and Fixed-Creative) as moderating variables, allowing for a contingent
understanding of when entrepreneurial teams are more likely to produce creative outcomes.
Using PLS-SEM and the sample of 36 entrepreneurial teams the findings reveal which
creative direction entrepreneurial teams tend to follow and reproduce by default.
Empirically, TEO shows a systematic tendency of entrepreneurial teams to privilege
feasibility-seeking entrepreneurial paths and quality-oriented search for business ideas over
the pursuit of radical or disruptive novelty. Regarding moderation effects, the presence of
individuals with a Fixed-Creative Mindset weakens the relationship between TEO and idea
quality, whereas Perceived Team Heterogeneity and Growth-Creative Mindset show no
significant moderating effects. Overall, the study challenges theoretical assumptions linking
entrepreneurial orientation to radical creativity and offers new insights for both scholars and
practitioners seeking to diagnose and manage team entrepreneurial predispositions that
influence creative business idea generation.
Study 2 further deepens person-product relationship in creativity literature and offers a
more fine-grained examination of TEO and its relationship with novel and quality outcomes
of team entrepreneurs. Building directly on the findings of Study 1, this study responds to
the observed tendency of entrepreneurial teams to privilege feasibility seeking (qualityoriented outcomes) by investigating whether this directional pattern reflects underlying
synergies or counterproductive dynamics among entrepreneurial behaviors at the team
level. Rather than conceptualizing TEO as an aggregated team-level predisposition (as in
Study 1), this study disaggregates it into distinct entrepreneurial behaviors-proactiveness,
innovativeness, risk-taking and autonomy- that interact dynamically during the business
idea generation process. This behavioral perspective more closely reflects the realities of
entrepreneurial team functioning, where interaction of heterogeneous behaviors between
team members may either foster or constrain the emergence of creative business ideas.
Drawing on complexity science (CAS), ambidexterity, and team creative synergy
perspective, the study examines how interactions among TEO behaviors enable or hinder
the exploration of novel ideas and the exploitation of high-quality business concepts. Using
survey data from 88 nascent entrepreneurial teams (NETs) from Mondragon Team
Academy in the Basque Country and applying PLS-SEM (interaction effects), the analysis
uncovers both synergistic and counterproductive behavioral interactions. The findings offer
insights into how NETs self-organize, manage exploration-exploitation tensions, and
navigate uncertainty through entrepreneurial behaviors. The study provides actionable
guidance for entrepreneurial teams and educators seeking to optimize behavioral
configurations, mitigate hindering dynamics, balance feasibility-disruption trade-offs, and
ultimately enhance teams’ creative potential at the earliest stages of entrepreneurship.
Study 3 complements and completes the thesis’ effort to capture the complexity of
entrepreneurial team functioning during collective creative efforts. While Studies 1 and 2
focus on creative outcomes and the behavioral enactment of entrepreneurial
predispositions, Study 3 advances understanding of nascent entrepreneurial teams by
shifting attention to the creative process itself and the team climate within which this process
unfolds. Precisely, Study 3 approaches entrepreneurial teams’ creativity from press (team
environment/climate) and process perspective. The study examines how configurations of
team climate conditions (TCI) guide collective creativity efforts of entrepreneurial teams as
they progress through the stages of creativity-based opportunity recognition process. The
theoretical framework integrates social influence theory of group creativity and complexity
theory. Using PLS-SEM, fuzzy set Qualitative Comparative Analysis, Necessary Condition
Analysis, and data from 88 entrepreneurial teams from Mondragon Team Academy
(Basque Country, Spain), the findings reveal necessary and sufficient configurations of
team climate conditions that enable and constrain the opportunity recognition across
preparation, conception, and elaboration stages. The study offers the first empirical
exploration of the configurational role of team climate within the multi-stage creativity
process in entrepreneurship. For practitioners, the results show that team climate functions
as a dynamic coordination and regulation mechanism: when managed deliberately and
adapted to process demands, it can either unlock or suppress entrepreneurial teams’
creative potential. Accordingly, the study provides concrete guidance on how contextual
conditions can be strategically leveraged at different phases of creative collaboration to
more effectively manage entrepreneurial team performance.
Together, these three studies examine the same phenomenon- entrepreneurial team
creativity- from different yet complementary perspectives. As such, they collectively
contribute to a deeper and multidimensional understanding of entrepreneurial team
creativity by systematically integrating the person, process, press, and product dimensions
and their interrelationships. By doing so, the thesis moves beyond one-dimensional
approaches to creativity research and beyond the dominant focus on the solo entrepreneur
in entrepreneurship studies, offering a more realistic account of how creativity unfolds in
entrepreneurial teams. Methodologically, the integration of PLS-SEM, fuzzy set Qualitative
Comparative Analysis (fsQCA), and Necessary Condition Analysis (NCA) enables a
nuanced examination of entrepreneurial team functioning that captures both linear and
configurational logic.
Only through the combination of the three studies does a central insight become fully visible:
entrepreneurial team creativity is a fragile, complex phenomenon that emerges- or is
constrained- through the joint effects of team-level entrepreneurial predispositions (TEO),
synergistic and counterproductive behavioral interactions, cognitive boundary conditions of
individual team members, and indispensable contextual bottlenecks and stage-contingent
team climate configurations across the creative process. The core challenge unveiled by
the thesis is therefore not how to stimulate entrepreneurial creativity, but how to prevent
entrepreneurial teams from unintentionally blocking their own creative potential. This insight
has direct implications for practice. Rather than treating practical implications as isolated
recommendations tied to individual studies, the findings call for an integrative approach to
interventions in entrepreneurial team management.
Accordingly, as a final integrative contribution, the thesis translates its empirical insights
into an diagnostic and intervention manual for managing entrepreneurial team creativity.
This manual synthesizes findings across all three studies into a theoretically grounded
framework that enables entrepreneurial team members, team leaders, managers, and
coaches to diagnose and actively prevent the mechanisms through which teams constrain
their own creative potential. While the intervention manual is designed to support direct
action within entrepreneurial teams, the thesis also offers broader, more strategic practical
implications for other actors within the entrepreneurial ecosystem. Based on the integrated
findings, the thesis provides evidence-informed recommendations for entrepreneurship
education, incubation and acceleration programs, and policy design, highlighting how
institutional structures and support mechanisms can either protect or unblock early-stage
entrepreneurial creativity.</subfield>

de los equipos a lo largo de cuatro dimensiones interrelacionadas: person (persona;
Fixed-Growth Creative Mindset, Team-Perceived Heterogeneity, Team Climate Inventory
Squares Structural Equation Modeling (PLS-SEM), Necessary Conditions Analysis (NCA)
buscan optimizar configuraciones conductuales, mitigar dinámicas obstaculizadoras,
del Creativity-Based Opportunity Recognition Process.
recomendaciones aisladas vinculadas a estudios individuales.

TEO talde-mailako aurretiko jarrera agregatu gisa
kontzeptualizatu beharrean (1. azterketan bezala), azterketa honek jokabide ekintzaile
desberdinetan bereizten du (proaktibitatea, berrikuntza, arriskuak hartzea eta autonomia),
eta horiek interakzio dinamikoa dute negozio-ideiak sortzeko prozesuan. Jokabidearen
ikuspegi horrek fideltasun handiagoz islatzen du talde ekintzaileen funtzionamenduaren
errealitatea, non taldeko kideen arteko portaera heterogeneoen elkarreraginak negozioideia sortzaileen sorrera sustatu edo mugatu baitezake. Konplexutasunaren zientzian
(CAS), anbizioaren teorian eta taldeetako sormen-sinergiaren ikuspegia, TEO portaeren
arteko elkarrekintzek ideia berrien esplorazioa eta kalitate handiko negozio kontzeptuen
esplotazioa nola gaitzen edo zailtzen duten aztertzen du ikerketak. Mondragon Team
Academyren 88 talde ekintzaile sortu berrien (NETs) inkesta-datuak erabiliz eta PLS-SEM
(elkarrekintza-efektuak) aplikatuz, analisiak jokabide-elkarrekintza sinergikoak nahiz
kontrakoak erakusten ditu. Emaitzek argi uzten dute nola antolatzen diren NETak, bereziki
esplorazioaren eta ustiapenaren arteko tentsioak kudeatzeko eta ziurgabetasunari jokabide
ekintzaileen bidez aurre egiteko orduan. Azterlanak orientabide praktikoa ematen die talde
ekintzaileei eta hezitzaileei, jokabidearen konfigurazioak optimizatu, dinamika
oztopatzaileak arindu, bideragarritasunaren eta disrupzioaren arteko trukeak orekatu eta,
azken batean, taldeek ekintzailetzaren etapa goiztiarrenetan duten sormen-potentziala
bultzatu nahi baitute.
Hirugarren azterlanak tesiari osotasuna ematen dio, talde ekintzaileen funtzionamendu
konplexua sakonago aztertzen baitu sormen-lanetan ari direnean. Lehen bi ikerketak
emaitzetan eta jarrera ekintzaileen aplikazioan zentratzen diren bitartean, hirugarren honek
urrats bat harago doa: sormen-prozesua bera eta taldeko giroa bihurtzen ditu ikergai,
sortzen ari diren taldeen dinamikak hobeto ulertzeko. Zehazki, 3. azterketak talde
ekintzaileen sormena lantzen du, press (taldearen ingurune/klima) eta process (prozesua)
ikuspegietatik. Ikerlanak aztertzen du nola talde-giroaren (TCI) konfigurazioek gidatzen
dituzten talde ekintzaileen sormen-ahalegin kolektiboak, Creativity-Based Opportunity
Recognition Process-en etapetan aurrera egin ahala. Esparru teorikoak bi zutabe nagusi
ditu oinarri: talde-sormenaren eragin sozialaren teoria eta konplexutasunaren teoria.
Mondragon Team Academy-ko 88 talde ekintzaileren datuetan oinarrituta, eta PLS-SEM,
fsQCA eta Necessary Condition Analysis (NCA) metodologiak erabiliz, ikerketa honek
talde-giroaren konfigurazio zehatzak identifikatzen ditu. Emaitzek erakusten dute badirela
konfigurazio beharrezkoak eta nahikoak prestakuntza, sorkuntza eta elaborazio etapetan
aukerak hautemateko gaitasuna bultzatzen edo mugatzen dutenak. Horrela, lan honek
lehen esplorazio enpiriko aitzindaria eskaintzen du talde-giroak ekintzailetzaren sormenprozesu etapakoitzean duen rolari buruz. Ikuspuntu praktiko batetik, emaitzek pentsarazten
dute talde-giroa koordinazio- eta erregulazio-mekanismo dinamiko bat dela. Kudeaketa
prozesuaren eskakizunetara egokitzen denean, giro horrek talde ekintzaileen sormenpotentziala sustatu edo, aitzitik, kamustu egin dezake. Beraz, funtsezkoa da giroaren
kudeaketa berariazkoa izatea sorkuntza-ahalmena bideratzeko. Ondorioz, azterlanak
orientazio zehatza ematen du testuinguruko baldintzak estrategikoki aprobetxa daitezkeela
sormenezko lankidetzaren hainbat fasetan, talde ekintzaileen lana modu eraginkorragoan
kudeatzeko.
Oro har, hiru azterketa horiek fenomeno bera - sormena talde ekintzaileetan - aztertzen
dute ikuspegi desberdin baina osagarrietatik. Horrela, talde ekintzaileetan sormena
sakonago eta alderdi askotatik ulertzen laguntzen dute, person, process, press eta product
dimentsioak eta haien arteko erlazioak sistematikoki integratuz. Hori egitean, tesiak gainditu
egiten ditu sormenari buruzko ikerketaren dimentsio bakarreko ikuspegiak eta ekintzailetzaikasketen barruan banakako ekintzailearengan nagusitzen den enfasia, eta azalpen
errealistagoa ematen du talde ekintzaileetan sormena nola garatzen den azaltzeko.
Metodologiari dagokionez, PLS-SEM, fsQCA eta NCA integratzeak aukera ematen du talde
ekintzaileen funtzionamenduaren analisi ñabartu bat egiteko, logika lineala eta
konfigurazionala atzematen dituena.
Hiru ikerketen konbinazioak agerian uzten du tesi honen idea nagusia: talde ekintzaileen
sormena fenomeno hauskorra eta konplexua da. Sormen hori hainbat faktorek
baldintzatzen dute: talde-mailako jarrera ekintzaileek (TEO), elkarreragin sinergiko nahiz
kaltegarriek, kognizio-muga indibidualek eta prozesuaren etapa bakoitzari lotutako botilalepoek. Beraz, erronka nagusia ez da sormena nola sustatu, baizik eta nola saihestu
taldeek beren potentziala nahi gabe blokeatzea. Ondorioz, gomendio isolatuak alde batera
utzi eta kudeaketa-ikuspegi integratzaile baten aldeko esku-hartzea proposatzen da.
Ondorioz, azken ekarpen integratzaile gisa, tesiak honek aurkikuntza enpirikoak diagnosi
eta esku-hartze eskuliburu batean bihurtzen ditu, talde ekintzaileetan sormena kudeatzeko.
Eskuliburu honek hiru azterlanen emaitzak biltzen ditu, teoria sendo batean oinarritutako
esparru praktiko baten barruan. Esparru honek tresna baliagarriak eskaintzen dizkie
taldekideei, buruei, kudeatzaileei eta coachei, taldearen sormen-ahalmena kamusten duten
mekanismoak diagnostikatzeko eta modu aktiboan prebenitzeko. Eskuliburuak taldeetan
esku-hartze zuzena bultzatzea badu helburu, tesiak irismen handiagoa duten inplikazio
estrategikoak ere eskaintzen dizkie ekosistema ekintzaileko gainerako eragileei. Lortutako
ebidentzietan oinarrituta, gomendio zehatzak proposatzen ditu ekintzailetzahezkuntzarako, inkubazio nahiz azelerazioprogrametarako eta politika publikoen
diseinurako. Horrela, egitura instituzionalek eta laguntza-mekanismoek sormen ekintzailea
etapa goiztiarrenetan nola babestu edo sustatu dezaketen argitzen du.</subfield>
